Introduction: Intensifying environmental challenges, increasing regulatory requirements, and rising stakeholder expectations have compelled organizations to integrate sustainability into their strategic decision-making processes. Within the tourism industry, hotels are among the largest consumers of energy and natural resources and play a pivotal role in achieving sustainable development. Although environmental policies and employee training are recognized as key factors in enhancing organizational sustainability, empirical evidence regarding how these measures translate into environmental and financial outcomes—particularly in developing countries—remains fragmented. Previous studies have largely focused on the direct impacts of environmental initiatives, while the organizational mechanisms influencing performance have received less attention. Consequently, this study tests an integrated framework to examine the impact of environmental policies and training on environmental and financial performance, emphasizing the mediating roles of environmental communication and resource and energy conservation within the hotel industry. The study’s innovation lies in developing and testing an integrated framework that elucidates the relationships between environmental policies and training and environmental and financial performance in Iran's hotel industry. Within this framework, environmental communication, alongside resource and energy conservation, is examined as a mediating mechanism to clarify how organizational environmental actions translate into performance outcomes. Furthermore, the simultaneous testing of direct and indirect variable relationships within the context of hotels in Tehran offers an opportunity to assess the model's applicability in a distinct economic and organizational setting.
Materials and Methods: In terms of purpose, this study was applied, and regarding methodology, it was descriptive-correlational with a cross-sectional survey approach. The statistical population consisted of managers and experts working in hotel establishments in Tehran. The sample size was determined to be 384 individuals using Cochran's formula (assuming a 95% confidence level and a 5% margin of error), and convenience sampling was employed. Data were collected using a standard questionnaire adapted from Sakshi et al. (2019), comprising 36 items across six constructs: environmental policies and training, environmental communication, resource conservation, energy conservation, environmental performance, and financial performance. Responses were recorded using a five-point Likert scale. The validity and reliability of the instrument were assessed using appropriate methods. Direct and indirect relationships between the research variables were examined using structural equation modeling. Model fit indices were as follows: χ²/df = 3.329, CFI = 0.921, TLI = 0.931, IFI = 0.922, and RMSEA = 0.048.
Results and Discussion: Descriptive findings indicated that the level of implementation of environmental management practices in the sampled hotels was moderate. The structural model supported all ten proposed hypotheses. Environmental policies and training had positive and significant effects on environmental communication, resource conservation, and energy conservation. Environmental communication, in turn, significantly enhanced resource and energy conservation. Both resource and energy conservation significantly improved environmental and financial performance. Moreover, environmental performance emerged as the strongest predictor of financial performance, indicating an alignment between environmental improvements and economic benefits. The Sobel test further confirmed the mediating roles of environmental communication and conservation practices in the relationships between environmental policies and training and organizational outcomes. These findings provide support for stakeholder theory and the resource-based view, highlighting the importance of communication capabilities and resource efficiency in translating environmental commitments into sustainable competitive advantage.
Conclusion: The findings indicate that environmental policies and training improve organizational performance primarily through indirect mechanisms rather than through direct effects alone.
Environmental communication functions as a key intermediary through which environmental strategies are translated into conservation practices, while resource and energy conservation constitute critical pathways to superior environmental and financial performance. These results underscore the need to integrate environmental governance, organizational communication, employee empowerment, and resource conservation within a comprehensive sustainability strategy. From a managerial perspective, hotel managers should strengthen environmental communication, institutionalize continuous sustainability training, and invest in resource- and energy-efficient technologies. Policymakers can also support the implementation of green hotel programs by introducing performance-based incentives and developing sustainability reporting frameworks.
